The paradigm shift in education driven by globalization requires Islamic educational institutions to build a strong, character-based organizational culture. This study aims to explore the mechanism of internalizing Panca Jiwa values in Islamic boarding schools (pesantren), describe their manifestation in managerial practices, and evaluate their impact on institutional independence. This study employs a qualitative-descriptive, literature-based approach. The discussion reveals that the internalization of Panca Jiwa is carried out through three main stages: leadership role modeling (uswah hasanah), habituation within the daily work system, and formal reinforcement during coordination meetings. The manifestation of sincerity, simplicity, independence, Islamic brotherhood, and freedom successfully shapes a unique organizational culture that blends professionalism with spiritual integrity. The impacts of this implementation include institutional resilience against external challenges, enhanced public trust, and guaranteed institutional sustainability through a stable regeneration system. This article concludes that Panca Jiwa-based management is not merely an effort to preserve tradition, but a strategic approach to steering pesantren toward a competitive advantagein the modern era. Managers are advised to align these values with digital management technology.
